Abstract
هدفت الدراسة التّعرف إلى مدى ممارسة مديري المدارس للقيادة الموزعة في محافظة بيت لحم من وجهة نظر المعلمين والمديرين، وتكوّن مجتمع الدراسة من جميع مديري ومديرات ومعلمي ومعلمات المدارس الحكومية والخاصة في محافظة بيت لحم للعام الدراسي 2021-2022 والبالغ عددهم (3104) فرداً، اشتملت عيِّنة الدِّراسة على (344) معلِّماً ومعلِّمة من مديريّة بيت لحم، تم اختيارهم بالطريقة الطبقية العشوائية بنسبة 11.6% من أفراد مجتمع الدراسة، فيما اشتملت عيِّنة الدِّراسة لأداة المقابلة على (11) مديراً/ةً، وقد تم استخدام العينة القصدية، وطُبقت الدراسة مستخدمة استبانة تشمل (46) فقرة، موزعة على أربعة مجالات هي: (رؤية ورسالة المدرسة، والثقافة المدرسية، والمسؤولية المشتركة، والممارسات القيادية)، بالإضافة إلى المقابلة التي شملت (8) أسئلة مفتوحة. وتم التحقق من صدق وثبات أداتي الدراسة بالطرق الإحصائية المناسبة.
وأظهرت نتائج الدراسة أن مدى ممارسة مديري المدارس للقيادة الموزعة في محافظة بيت لحم من وجهة نظر المعلمين قد جاء بمدى مرتفع، حيث بلغ المتوسط الحسابي للدرجة الكلية (3.41)، كما أظهرت نتائج الدراسة عدم وجود فروق ذات دلالة إحصائية في مدى ممارسة مديري المدارس ومديراتها القيادة الموزعة تعزى لمتغير المؤهل العلمي، في حين أظهرت النتائج وجود فروق تعزى لمتغير الجنس لصالح الإناث، والتخصص لصالح العلوم الإنسانية، وسنوات الخبرة لصالح (أكثر من 10 سنوات) والجهة المشرفة لصالح (حكومية). كما وأشارت نتائج مقابلات مديري المدارس إلى أنّه يتم تطبيق القيادة الموزعة في المدارس ضمن آليات مختلفة، وأنّه يوجد عدد من التحديات التي تعيق استخدام نهج القيادة الموزعة.
وفي ضوء النتائج التي خرجت فيها الدراسة توصل الباحث لعدد من التوصيات منها ضرورة تدريب مديري ومعلمي المدارس على أسلوب القيادة الموزعة ضمن ورش عمل عملية.

The study aimed to identify the degree of practicing distributed leadership by school principals from the perspectives of teachers and principals at Bethlehem Governorate Schools. The study population consisted of (3104) persons including all public and private schools' teachers and principals at Bethlehem governorate schools for the academic year 2021/2022. The study sample for the questionnaire tool included (344) teachers from the Bethlehem Directorate who were selected by stratified random method by 11.6% of the study population, while the study sample for the interview tool included (11) principals, selected by Purposive sample, and the study was applied using a questionnaire which includes (46) paragraphs, divided into four areas: school vision and mission, school culture, shared responsibility, and leadership practices, in addition to the interview which included 8 open questions. Both validity and reliability and were verified by appropriate statistical methods.

Study results revealed the degree of practicing distributed leadership by school principals scored high. The average mean of the total degree scored (3.41). Results also showed that there were no significant statistical differences in the degree of practicing distributed leadership by school principals based on the respondents' perspectives due to variable of degree. Also, results showed that there are differences due to gender in favor of females, Anthropology in favor of humanities, years of experience in favor of more than 10 years and supervision authority due to public schools. Also the principals interview results in the interviews indicating that distributed leadership is applied in schools by different mechanisms, and that there are challenges that may hinder the use of distributed leadership.
In light of the results, the researcher has reached several recommendations including the necessity of training school principals and teachers on the distributed leadership style within practical workshops.
