Abstract
هدفت هذه الدراسة التعرف إلى مستوى القيادة الإبداعية لدى مديري المدارس الحكومية الثانوية في فلسطين وعلاقتها بالأمن الوظيفي والانتماء التنظيمي لدى المعلمين، تكون مجتمع الدراسة من جميع معلمي المرحلة الثانوية الحكومية في المحافظات الشمالية في فلسطين، والبالغ عددهم(13203) معلماً ومعلمة، في حين جاءت عينة الدراسة عينة عشوائية طبقية بلغ عدد أفرادها(800) معلماً ومعلمة، وتم استخدام الاستبانة كأداة لجمع البيانات، والتي تكونت من ثلاثة محاور: محور القيادة الإبداعية، ومحور الأمن الوظيفي، ومحور الانتماء التنظيمي، وتم التأكد من صدق الاستبانة وثباتها بالطرق التربوية والإحصائية المناسبة، وتمت الإجابة عن أسئلة الدراسة وفحص فرضياتها باستخدام برنامج الرزمة الأحصائية للعلوم الاجتماعية (SPSS).
أظهرت نتائج الدراسة أنّ تقديرات المبحوثين لمستوى القيادة الإبداعية لدى مديري المدارس الحكومية الثانوية في فلسطين جاءت بدرجة عالية وبمتوسط حسابي للدرجة الكلية مقداره(3.75)، وجاءت جميع مجالات القيادة الابداعية بدرجة عالية، وبمتوسطات حسابية: (3.77) لمجال الأصالة، و(3.71) لمجال حل المشكلات ومواجهتها، و(3.75) لمجال الطلاقة، في حين جاء مجال المرونة بأعلى متوسط حسابي ومقداره (3.79)، كما أشارت النتائج أنّ تقديرات المبحوثين لمستوى الأمن النفسي لديهم جاءت بدرجة عالية وبمتوسط حسابي للدرجة الكلية(3.79)، فيما أشارت النتائج المتعلقة بالانتماء التنظيمي لدى معلمي المدارس الحكومية الثانوية أنّه جاء بدرجة عالية، وأنّ المتوسط الحسابي للدرجة الكلية بلغ(4.19)، فيما تبين أنّه توجد علاقة ارتباطية طردية قوية دالة إحصائياً بين متوسطات تقديرات المبحوثين لمستوى القيادة الإبداعية وتقديراتهم لمستوى الأمن الوظيفي لديهم، كما تبين وجود علاقة ارتباطية طردية متوسطة بين مستوى القيادة الإبداعية لدى مديري المدارس الحكومية الثانوية في فلسطين والانتماء التنظيمي للمعلمين، كما أشارت النتائج إلى وجود فروق دالة إحصائياً عند مستوى الدلالة (0.05 ≥α) بين متوسطات تقديرات المبحوثين لمستوى القيادة الإبداعية لدى مديري المدارس الحكومية الثانوية في فلسطين تعزى لمتغير، الجنس، والمؤهل العلمي، وسنوات الخبرة.
وبناء على النتائج توصي الباحثة بضرورة اهتمام مدير المدرسة بتقديم أفكار إبداعية للتطوير والنمو داخل المدرسة. فالمبادرة والتجديد من مسؤوليات القيادة المدرسية، والعمل على اتخاذ قرارات حاسمة عند الحاجة، حتى وإن كانت نتائجها غير مؤكدة، فالأزمات تتطلب سرعة في اتخاذ القرارات.
The aim of this study was to explore the level of creative leadership among principals of government secondary schools in Palestine and its relationship with job security and organizational belonging among teachers. The study population consisted of all secondary school teachers in government schools in the northern provinces of Palestine, totaling 13,203 teachers. The study sample was a stratified random sample of 800 teachers. A questionnaire was used as a data collection tool, consisting of three dimensions: creative leadership, job security, and organizational belonging. The validity and reliability of the questionnaire were ensured using appropriate educational and statistical methods. The study questions were answered, and its hypotheses were tested using the Statistical Package for the Social Sciences (SPSS). The results of the study showed that the researchers' estimations of the level of creative leadership among principals of government secondary schools in Palestine were high, with an overall mean of 3.75. All domains of creative leadership showed high levels, with mean scores of 3.77 for authenticity, 3.71 for problem-solving and confronting challenges, and 3.75 for fluency. The flexibility domain had the highest mean score of 3.79. The results also indicated that the researchers' estimations of their level of job security were high, with an overall mean of 3.79. Regarding organizational belonging among teachers in government secondary schools, the results showed a high level, with an overall mean score of 4.19. Furthermore, a strong negative correlation was found between the mean estimations of creative leadership and job security. There was also a moderate negative correlation between the level of creative leadership among principals of government secondary schools in Palestine and the organizational belonging of teachers. The results revealed statistically significant differences at a significance level of 0.05 between the mean estimations of creative leadership among principals of government secondary schools in Palestine, attributed to variables such as gender, educational qualification, and years of experience. Based on the results, the researcher recommends that school principals prioritize presenting creative ideas for development and growth within the school. Initiative and innovation are responsibilities of school leadership, and decisive decisions should be made when necessary, even if their outcomes are uncertain. Crises require prompt decision-making.
