| dc.description.abstract | هدفت هذه الدراسة الى التعرف الى الانماط القيادية السائدة لدى مديري المدارس الحكومية في محافظة بيت لحم من وجهة نظر العاملين فيها، وتأثيرها على مستوى أداء المعلمين فيها، مع بيان تأثير المتغيرات (الجنس، سنوات الخبرة، العمر، الدرجة الاكاديمية، مكان السكن) على متوسطات استجابات المعلمين عن واقع النمط القيادي ومستوى أداء المعلمين في المدارس الحكومية. استخدمت الباحثة المنهج الوصفي التحليلي الذي تضمن المنهجية المختلطةMixed Method Research Design المحتوية على المنهج الكمي والنوعي، وتكون مجتمع الدراسة من معلمي المدارس الحكومية في محافظة بيت لحم والبالغ عددهم (2105) معلماً ومعلمة بالاضافة الى بعض العاملين في مدارس بيت لحم الحكومية، وتكونت عينة الدراسة من (326) معلماً ومعلمة تم اختيارهم بالطريقة العشوائية، ولتحقيق اهداف الدراسة قامت الباحثة باعداد أداتين بما يتناسب مع المنهجية المختلطة، وهما الاستبيان واسئلة المقابلات الشخصية. توصلت الدراسة وحسب التحليل الاحصائي الى ان الانماط القيادية السائدة لدى مديري المدارس الحكومية في محافظة بيت لحم هي، الديمقراطي، الاوتوقراطي، المتساهل، وجاء في المرتبة الاولى النمط الديمقراطي بمتوسط حسابي بلغ (4.39) وبدرجة مرتفعة جداً، ويليه في المرتبة الثانية النمط الاوتوقراطي بمتوسط حسابي (4.17) وبدرجة مرتفعة، وفي المرتبة الثالثة النمط المتساهل بمتوسط حسابي (3.92) وبدرجة ايضا مرتفعة. بينما كانت نتائج اجابات المبحوثين في المقابلات الشخصية تشير الى ان الانماط القيادية السائدة في هذه المدارس هي الديمقراطي ثم الاوتوقراطي ثم المتساهل. كما بينت النتائج ان مستوى أداء المعلمين في مدارس بيت لحم الحكومية حسب تقديرات المعلمين هو مستوى مرتفع جداً وبمتوسط حسابي بلغ (4.34)، وحسب تقديرات المبحوثين في المقابلات الشخصية اظهرت ايضا اجاباتهم انه مرتفع. واظهرت نتائج التحليل الاحصائي على وجود علاقة ارتباطية طردية قوية (ايجابية) بين النمط القيادي لدى مدراء المدارس وأداء المعلمين في المدارس الحكومية في بيت لحم وبمعامل ارتباط بلغ (0.611)، بينما اظهرت نتائج المقابلات الشخصية ان هناك علاقة قوية بين النمط القيادي لمدراء المدارس الحكومية في بيت لحم وأداء المعلمين فيها وانها تكون ايجابية فقط اذا كان النمط المستخدم هو النمط الديمقراطي. وفي ضوء هذه النتائج اوصت الدراسة بضرورة الاستمرار في تطبيق النمط الديمقراطي في مدارس بيت لحم الحكومية لما له من تأثيرات ايجابية على أداء المعلمين فيها، بالاضافة الى ضرورة اجراء وعقد دورات تدريبية لمدراء المدارس فيها بهدف اثراء مستوى معرفتهم بالانماط القيادية وأثرها على أداء المعلمين، التقليل من ممارسة الاساليب الاوتوقراطية والمتساهلة التي قد تؤثر سلبا على أداء المعلمين. | ar |
| dc.description.abstract | This study aimed to identify the leadership patterns prevailing among the principals of public schools in Bethlehem Governorate from the point of view of their employees, and their impact on the level of performance of teachers in them, with an indication of the impact of variables (gender, years of experience, age, academic degree, place of residence) on the average responses of teachers about the reality of leadership style and the level of performance of teachers in public schools. The researcher used the descriptive analytical method, which included the mixed methodology Research Design containing the quantitative and qualitative approach, and the study population consisted of public school teachers in Bethlehem Governorate, which numbered (2105) teachers in addition to some workers in Bethlehem public schools, and the study sample consisted of (326) teachers who were randomly selected, and to achieve the objectives of the study, the researcher prepared two tools commensurate with the mixed methodology, namely the questionnaire and personal interview questions. The study found, according to statistical analysis, that the leadership patterns prevailing among the principals of public schools in Bethlehem governorate are, democratic, autocratic, permissive, and came in first place the democratic style with an arithmetic average of (4.39) and a very high degree, followed by the autocratic pattern with an arithmetic average (4.17) and a high degree, and in third place the permissive pattern with an arithmetic average (3.92) and a high degree. While the results of the respondents' answers in personal interviews indicate that the prevailing leadership styles in these schools are democratic, autocratic, and permissive. The results also showed that the level of performance of teachers in Bethlehem public schools, according to teachers' estimates, is very high with an arithmetic average of (4.34), and according to the respondents' estimates in personal interviews, their answers also showed that it is high. The results of the statistical analysis showed a strong (positive) positive correlation between the leadership style of school principals and the performance of teachers in public schools in Bethlehem with a correlation coefficient of (0.611), while the results of personal interviews showed that there is a strong relationship between the leadership style of public school principals in Bethlehem and the performance of teachers in them and that it is positive only if the style used is the democratic style. In light of these results, the study recommended the need to continue applying the democratic pattern in Bethlehem public schools because of its positive effects on the performance of teachers in them, in addition to the need to conduct and hold training courses for school principals in order to enrich their level of knowledge of leadership styles and their impact on teachers' performance, reducing the practice of autocratic and permissive methods that may negatively affect the performance of teachers. | en |
