Abstract
هدفت هذه الدراسة إلى تحديد درجة ممارسة القيادة بالثقة لدى مديري المدارس في ضواحي القدس وعلاقتها بالروح المعنويه للمعلمين، وقد استخدمت الباحثة المنهج الوصفي الارتباطي؛ لتحقيق أغراض الدراسة، حيث صممت استبانة؛ لجمع البيانات الأولية من عينة الدراسة البالغة (302) معلمًا ومعلمة، تم اختيارهم بطريقة العينة العشوائية من مجتمع الدراسة المتمثل في جميع معلِّمي المدارس في ضواحي القدس، والبالغ عددهم (1311)، منهم (359) ذكور، و(952) إناث، حسب إحصائيات وزارة التربية والتعليم للعام الدراسي 2023-2024 م. وقد تم التحقق من صدق الاستبانه وثباتها بالطرق الإحصائية التربوية المناسبة، وحَلَّلْتُ بيانات الدراسة باستخدام برنامج (SPSS) الإحصائي.
وقد توصلت الدراسة إلى عدة نتائج أهمها: درجة القيادة بالثقة لدى مديري المدارس في مديرية ضواحي القدس -من وجهة نظر المعلمين-جاءت بدرجة عالية، وبنسبة مؤوية (82.3%). ولقد حصل مجال السلوك الأخلاقي على أعلى متوسط حسابي ومقداره (4.16)، يليه مجال الوعي الذاتي بمتوسط حسابي (4.14)، ومن ثم مجال التنظيم الذاتي بمتوسط حسابي (4.07)، ومن ثم مجال الاتصال والتواصل بمتوسط حسابي (4.05). ولا توجد فروق ذات دلالة إحصائية عند مستوى الدلالة (0.05 ≥α) بين متوسطات درجة القيادة بالثقة لدى مديري المدارس في مديرية ضواحي القدس -من وجهة نظر المعلمين-تعزى لمتغير (الجنس، والمؤهل العلمي، وسنوات الخبرة)، وأن مستوى الروح المعنوية لدى معلمي المدارس في مديرية ضواحي القدس -من وجهة نظرهم-جاءت بدرجة عالية، وبنسبة مؤية (81.3%).
كما لا توجد فروق ذات دلالة إحصائية عند مستوى الدلالة (0.05 ≥α) في متوسطات مستوى الروح المعنوية لدى معلمي المدارس في مديرية ضواحي القدس -من وجهة نظرهم-يعزى لمتغير (الجنس، والمؤهل العلمي، وسنوات الخبرة)، كما لا توجد علاقة ذات دلاله إحصائية عند مستوى الدلالة (α ≥ 0.05)، بين متوسطات تقديرات أفراد عينة الدراسة لدرجة القيادة بالثقة لدى مديري المدارس في مديرية ضواحي القدس، والروح المعنوية لدى المعلمين.
كما تم إثبات وجود علاقة ارتباطية إيجابية ذات دلالة إحصائية بين جميع مجالات القيادة بالثقة (الوعي الذاتي، والاتصال والتواصل، والتنظيم الذاتي، والسلوك الأخلاقي) والروح المعنوية لدى المعلمين. وهذا يُشير إلى أهمية جميع مجالات القيادة بالثقة في تعزيز الروح المعنوية لدى المعلمين.
The current study aimed at determining the level of Authentic Leadership among School Principals in the Directorate of Jerusalem Suburbs and Its Relationship to Teachers' Morale. To achieve the study’s objectives, the researcher used the descriptive correlational design. A questionnaire has been designed to collect primary data from the sample of the study, which consisted of 302 male and female teachers selected randomly out of the educational community in the suburbs of Jerusalem, which consists of 1311 teachers according to the Ministry of Education statistics for the academic year 2023-2024. The questionnaire's validity and reliability were verified using appropriate statistical methods, and the study data were analyzed using the SPSS Statistical Program. The results of the study indicate that the level of leadership confidence among school principals in the Jerusalem suburbs, as perceived by teachers, was high at 82.3%. The ethical behavior domain had the highest mean score of 4.16, followed by self-awareness with a mean score of 4.14, then self-regulation with a mean score of 4.07, and finally communication and interaction with a mean score of 4.05. There were no statistically significant differences at the 0.05 significance level between the mean scores of leadership confidence among school principals in the Jerusalem suburbs, from the teachers' perspective, attributed to variables such as gender, educational qualification, expertise. The spiritual morale level among school teachers in the Jerusalem suburbs, as perceived by them, was also high at 81.3%. Similarly, there were no statistically significant differences at the 0.05 significance level in the mean scores of spiritual morale among school teachers in the Jerusalem suburbs from their perspective attributed to variables such as gender, educational qualification, and expertise. There is no statistically significant relationship at the significance level (α ≥ 0.05) between the mean estimates of the leadership confidence among school principals in the suburbs of Jerusalem and the morale of the teachers in the study sample. The study also showed that there is a statistically significant positive correlation between all areas of leadership with confidence (self-awareness, communication and communication, self-regulation, ethical behavior) and morale among teachers. This indicates the importance of all areas of confidence leadership in enhancing teachers’ morale.
