Abstract
The study aimed to identify the constraints facing women in taking over managerial positions at Palestinian Universities and its impact on the career development. To achieve the objectives of the study, the researcher used the descriptive approach, where she designed a questionnaire to collect information, including (76) paragraphs distributed on four axes: (Organizational Constraints, Social Constraints, Psychological Constraints and Career Development). She also enjoyed a degree of sincerity and a good degree where the stability coefficient of the total tool (0.96). The participants of the study are all women working in Al-Quds University, Birzeit University, the Polytechnic University, and the University of Bethlehem. The overall survey method was used for female employees in Palestinian Universities who were employed as administrative staff, academic staff, deans, head of academic departments, head of administrative departments, vice president and assistant vice president. Their number was (107). The final sample retrieved from the study community was (71) respondents, and they were considered the representative sample of the study. The study found that the overall degree of the constraints women face to hold high managerial positions in Universities was low and with a total mean of (2.79). Moreover, the standard deviation was (0.63). Furthermore, the overall degree of career development was medium, with a mean of (3.14) and a standard deviation of (0.78). These numbers confirm that there is a difference in the impact of the constraints facing women's career development and taking over managerial positions in Palestinian universities. An positive correlation was found between each of the constraints faced by women working in Palestinian Universities and their career development in Universities, as well as between societal constraints and career development. خ It was also proven that the social constraints facing women to assume managerial positions in Palestinian Universities have negative correlation. There is also an absence of a statistically significant impact on the constraints facing women to assume managerial positions in Palestinian Universities on her career development, with the exception of psychological constraints. There is no significant differences at statistical significance (α≤0.05) in the answers of the sample that relates the impact of the constraints facing women in taking over managerial positions at Palestinian Universities in favor of age, educational qualification, marital status and academic qualifications. There were differences in the dimension of career development according to the variable years of experience. The differences were in favor of more than 20 years. There were also differences in the dimensions of obstacles facing women in Palestinian universities according to the variable of the university in which they work, and these were in favor of Al-Quds and Birzeit Universities. The study concluded with a set of recommendations, namely the need to help working women break the glass barriers they face during their work in different institution. Increase the interest of society and family to support women to work and run for administrative positions. Provide psychological support for women by society, family and senior management. The creation of a supportive, incubator environment in the Palestinian Universities that encourage women to reach senior management positions through the adoption of supportive policies that help them to match their functions and family responsibilities. Raising awareness of women's leadership and developing positive attitudes towards women's leadership through awareness-raising and educational campaigns at the national level. Provide continuous training and qualification for working women in order to take their leadership and pioneer role through competence and merit, through holding training programs to develop women's managerial and leadership skills in order to raise their scientific and professional qualifications.
